You can move from recruitment to people operations, but your recruiting experience will only cover part of the new job. Recruiters already handle offers, candidate experience and hiring data. People operations also covers onboarding, HR systems, payroll inputs, policies and employee records, and you will need to show you can do that work too. The most reliable route is a bridge role or an internal project that puts that work on your CV before you apply for people ops titles.

This guide is for recruiters, sourcers and recruitment coordinators in Nigeria. It explains which of your skills transfer and which don't, the bridge roles worth targeting, and what to learn. It also covers CIPM and SHRM, how to rewrite your CV, and how to read the location rules on remote people ops ads so you don't waste applications on roles you can't legally take.

Quick answer

Recruiters can move into people operations by closing three gaps: HR systems (an HRIS such as BambooHR, HiBob or Workday), employee lifecycle processes (onboarding, leave, offboarding, records) and employment compliance. The fastest routes are an internal move, an onboarding or HR operations role, or an HR operations role at an employer-of-record company. Many remote people ops roles are limited to certain regions, so check each ad's eligibility section before applying from Nigeria.

What people operations covers, and where recruiting stops

People operations (often shortened to "people ops") is the part of HR that runs the employee lifecycle after someone accepts an offer. That includes onboarding, contracts, the HR information system (HRIS), leave and benefits, payroll inputs, policies, employee questions, performance cycles and offboarding. Some companies use "people operations" as a modern name for the whole HR team. Others treat it as the operations and systems arm next to HR business partners and talent acquisition.

Recruitment covers the front of the lifecycle. The US Bureau of Labor Statistics groups both under one occupation: its HR specialists profile lists recruiting, screening and placing new hires alongside compensation, training, employee relations, orientation and record keeping. In practice, though, remote companies hire for these as separate jobs with separate skills.

This table shows where your experience already counts and where the gaps are.

Lifecycle stageWhat recruiters already doGap to close for people ops
Offer and contractExtend offers, negotiateContract templates, country rules
Pre-boardingCollect documents, start datesBackground checks, right-to-work
OnboardingHand over to the teamRun the whole first 90 days
Records and HRISUpdate the ATSOwn HRIS data and reports
Payroll and benefitsQuote salary bandsPayroll inputs, leave, benefits
Policies and complianceLittle or noneHandbooks, labour law, data privacy
OffboardingNoneExits, final pay, access removal

The bottom four rows show why the move is harder than it looks. People ops managers care less about how quickly you fill roles. They want to know whether you can keep 200 employee records accurate, run a payroll cut-off without errors, and answer a leave question correctly for someone in Portugal and someone in Kenya.

Which recruiting skills transfer, and which don't

Don't present yourself as a beginner. Several recruiting skills are exactly what a people ops team needs.

Skills that transfer well:

  • Process discipline. Moving 40 candidates through stages in an applicant tracking system (ATS) such as Greenhouse, Lever or Workable is pipeline management. People ops runs the same kind of pipelines for onboarding, leave requests and offboarding.
  • Handling sensitive information. You have already dealt with salary expectations, notice periods and rejected candidates. HR records need the same discretion.
  • Stakeholder management. Pushing hiring managers for feedback is good practice for chasing managers through a performance review cycle.
  • Hiring data. If you have reported time-to-hire, offer acceptance rate or source of hire, you already use the basic logic of HR reporting.
  • Written communication across time zones. Remote recruiters write clear, short messages for people they rarely speak to live. Most remote people ops work happens in written tickets and Slack.

Skills that usually don't transfer:

  • Payroll mechanics. Gross-to-net, pay cut-off dates, statutory deductions and reconciling with a payroll provider.
  • Employment law. Probation, notice periods, leave entitlements and termination rules, which differ in every country where the company employs people.
  • HRIS administration. Setting up fields, permissions, workflows and reports in a system that stores everyone's data.
  • Policy writing. Turning a decision ("we're introducing a learning budget") into a policy people can follow.

Be honest about the second list in interviews. Saying "I haven't run payroll, but I've learnt how gross-to-net works and I built a mock payroll file" is a stronger answer than claiming experience you don't have.

Bridge roles: realistic routes from recruitment into people ops

Going straight from "Recruiter" to "People Operations Specialist" at a new company is possible, but you will compete with HR generalists who already have lifecycle experience. A bridge role puts that experience on your CV first.

Bridge roleWhy it worksWho it suits

Moving internally

If you already work in recruitment, the cheapest move is to take on people ops work where you are. Offer to own onboarding for the hires you close. Volunteer for an HRIS migration. Write the first draft of a remote work policy. Build the onboarding checklist the team keeps meaning to create. After two or three of these projects, ask your manager about changing title. You keep your salary and avoid starting again at a lower level somewhere else.

Onboarding and recruiting operations

Onboarding is the natural next step after recruiting, because you hand over at "offer accepted" and the onboarding specialist takes over from there. Recruiting operations (running the ATS, reports, interview scheduling rules and integrations) builds the systems skills that people ops managers look for. Both are common stepping stones.

HR operations at an employer-of-record company

Employer-of-record (EOR) companies such as Remote, Deel and Oyster legally employ staff in many countries on behalf of their clients. That means they need large operations teams who understand employment rules country by country. These roles train you on the hardest part of people ops faster than most other jobs.

As of October 2026, Remote's open positions page listed EOR operations roles such as "Lifecycle Operations Lead (HR Process and System Specialist)" and "Senior Lifecycle Specialist, Workers Compensation", both labelled EMEA. The same page said most of its jobs are globally remote and that the location shown under each title is for advertising only. Applicants are told to check each ad's "Practicals" section for any location or time-zone restrictions. EMEA (Europe, the Middle East and Africa) includes Nigeria on paper, but that doesn't confirm Nigeria is eligible, so read the Practicals before you apply. If you want to understand what these companies actually do, read how employer-of-record services help companies hire in Nigeria.

Skills and tools to learn before you apply

Focus on the skills that show up in remote people ops ads. You don't need everything. Two or three well-documented skills are enough to get interviews.

An HRIS, hands-on

The most common systems at remote companies include BambooHR, HiBob, Personio, Rippling, Deel HR and Workday. Most offer product demos or free trials. Even a guided demo lets you learn the basic objects: employee profiles, job and compensation history, time off policies, onboarding workflows and reports. On your CV, name the specific systems you have used and say what you did in them, rather than writing "HRIS experience".

Payroll and leave basics

Learn what gross pay, net pay, statutory deductions and a payroll cut-off date mean. Then learn how leave accrual works (for example, 20 days a year accruing monthly). For Nigeria-based employees, learn the basics of PAYE and pension deductions. Our guide to tax for remote workers in Nigeria covers how the Nigeria Tax Act 2025 treats remote income.

Contractor vs employee rules

Many international companies hire Nigerians as contractors, and others use an EOR to employ them. People ops staff must know the difference, because it affects contracts, benefits, termination and tax. Our explainer on contractor vs EOR employee arrangements is a good starting point.

Data privacy for employee records

People ops teams hold passports, bank details, medical notes and disciplinary records. In Nigeria, the Nigeria Data Protection Act applies to personal data, and European employers work under GDPR. You don't need to be a lawyer. You do need to explain in an interview how you would store, share and delete employee documents safely.

Spreadsheets and simple reporting

Headcount reports, leave balances, onboarding completion rates and attrition by team are all spreadsheet work at smaller companies. If you can build a clean Google Sheets dashboard with filters, pivot tables and a short written summary, show it. People analytics is a separate career path with its own guide on remote people analytics jobs.

Certifications: CIPM, SHRM or neither

You don't need a certificate to move into people ops at most remote startups, where evidence of the work counts for more. Certificates help in two situations: Nigerian employers that expect HR staff to be on a professional track, and international roles where you have no HR title yet and need an outside signal.

CertificateBest forCost (as of October 2026)
CIPM (Nigeria)Nigerian employers, local HR roles₦10,000 to register, then per-paper fees
SHRM-CPUS-linked employers$350 to $499 exam fee

CIPM (Chartered Institute of Personnel Management of Nigeria)

According to the CIPM exams FAQ, you first register as a student member (₦10,000), then sit up to five stages: Foundation, Intermediate I, Intermediate II, Professional I and Professional II. Your degree decides where you start. Graduates in management and social sciences, humanities, arts or law can start at Intermediate I. Graduates in HR, industrial relations or personnel management can start at Intermediate II. Single-paper fees listed on the page range from ₦12,475 at Foundation to ₦23,645 at Professional II, and an exemption fee applies if you skip stages. Exams are online in March, June, September and December, you can write them from anywhere with a compatible computer and internet connection, and you have seven years to finish. The fee table on the page isn't fully clear, so confirm current amounts with CIPM before paying.

Shrm-cp

The Society for Human Resource Management's 2026 exam fees page lists the SHRM-CP at $350 (members) or $450 (non-members) at the early bird rate, and $399 or $499 at the standard rate. The current window runs from 1 December 2026 to 15 February 2027, with standard applications closing on 24 December 2026. The exam is taken in person at a Prometric test centre, not online. Use Prometric's centre search to confirm there is a centre near you before you pay. SHRM-CP is US-focused, so it fits best if you are targeting American employers.

A 90-day transition plan

Example (hypothetical): Ada is a recruitment coordinator at a Lagos fintech. She schedules interviews in Greenhouse and sends offer letters. She wants a remote people ops role within a year. This is a plan someone in her position could follow.

  1. Days 1 to 15: map the gap. List every people ops task at your company and mark the ones you have touched. Read three or four live people ops ads and highlight repeated requirements (usually HRIS, onboarding, payroll inputs and compliance).
  2. Days 16 to 30: take on onboarding. Ask to own onboarding for the hires you close. Build a checklist that covers documents, equipment, accounts, a buddy and 30/60/90-day check-ins. Track how many new hires complete it on time.
  3. Days 31 to 50: learn one HRIS properly. Use your company's HRIS if it has one, or a vendor demo if not. Practise building a time off policy and a headcount report.
  4. Days 51 to 70: produce one written policy. Draft something your company lacks, such as a remote work policy, a leave request process or an offboarding checklist. Get your manager to review it.
  5. Days 71 to 90: build your evidence and apply. Rewrite your CV around lifecycle outcomes. Start the CIPM registration if you are aiming at Nigerian employers. Apply for onboarding, HR operations and people ops coordinator roles, alongside an internal request to change title.

The plan works because each step produces something you can show an interviewer: a checklist, a report, a policy. "I'm interested in HR" doesn't give them anything to assess.

Rewriting your recruiter CV for people ops

Your CV needs to stop reading like a recruiter's and start reading like someone who runs processes. Keep your recruiting achievements, but rewrite them around lifecycle, systems and accuracy.

Example (hypothetical) before and after:

  • Before: "Filled 35 roles across engineering and sales in 12 months."
  • After: "Managed the offer-to-start process for 35 hires across 4 countries, including contracts, document collection and day-one setup, with no missed start dates."
  • Before: "Sourced candidates using LinkedIn Recruiter."
  • After: "Maintained hiring data in Greenhouse and built a monthly report on time-to-hire and offer acceptance used by the leadership team."
  • Before: "Coordinated interviews for hiring managers."
  • After: "Designed and ran an onboarding checklist for new hires, cutting first-week access requests to IT by half." (Only write a number like this if you actually measured it.)

Put a short profile at the top that names the move directly, for example: "Recruitment coordinator moving into people operations, with hands-on onboarding, HRIS and hiring-data experience." Hiring managers respond better to a clear, honest story than to a CV that hides the change.

Remote people ops from Nigeria: eligibility, time zones and pay

Why many people ops roles are region-locked

People ops is more often tied to a location than recruiting is. A people ops specialist answers questions about local payroll, leave and labour law. A company with most of its staff in the UK will want someone who knows UK employment rules and works UK hours. You will see ads labelled "UK only", "EMEA", "Americas" or "Anywhere".

Read beyond the label. Remote's openings page says its labels are for advertising only and points applicants to each ad's Practicals section. Other boards give even less detail. As of October 2026, the ALX Africa jobs board listed several roles simply as "Remote" without naming eligible countries. In that case, open the full ad and look for a country list, a time-zone requirement or a note on whether they hire contractors. If none of that is there, ask the recruiter before investing hours. Our guide on checking whether a remote job accepts Nigerian residents explains the process step by step.

The most realistic remote people ops employers for Nigeria-based applicants are:

  • African startups and pan-African companies whose staff are spread across Nigeria, Kenya, Ghana and South Africa
  • EOR and global payroll companies with EMEA or Africa-facing operations teams
  • International companies with a cluster of employees or contractors in Nigeria who need a local people ops contact

Time zones

Nigeria is on West African Time (UTC+1) all year. Right now (late October 2026), London is on GMT, so Lagos is one hour ahead. Central European Time is the same as Lagos. US Eastern Time will be six hours behind Lagos from 1 November 2026. People ops roles that serve European teams fit Nigerian working hours well. US-facing roles usually mean afternoon and evening shifts, especially around payroll deadlines.

What people ops pays

There isn't a reliable public dataset for what Nigeria-based people ops staff earn from foreign employers, so treat any single number with caution. For a US benchmark, the BLS reports a median of $75,940 a year (May 2025) for HR specialists in the United States. That is a US local figure, not what a Nigeria-based contractor will usually be offered. Remote pay for Nigeria-based workers is usually well below US local pay. See our people operations specialist salary guide for dollar and naira figures, and our guide on how international companies set remote salaries for why offers vary so much.

When you're paid in dollars, our guide to receiving dollar payments in Nigeria compares the apps and their fees.

Common mistakes recruiters make when switching

  • Applying only for people ops titles. Onboarding, HR operations, people ops coordinator and HR generalist roles are easier ways in.
  • Leaving out the systems. "HR experience" means little. "Built onboarding workflows in BambooHR" tells a hiring manager something.
  • Overclaiming payroll or legal knowledge. People ops interviews test this directly, and being caught out costs you the role.
  • Ignoring location rules. Applying to "UK only" people ops roles from Lagos wastes your time and can mark you as careless.
  • Assuming people ops means fewer targets. People ops has deadlines that can't slip, including payroll cut-offs, visa dates and compliance filings. Some recruiters find this more stressful than hiring targets.
  • Paying anyone to "place" you. Legitimate employers don't charge application or placement fees. Read our guide to spotting remote job scams in Nigeria before sharing documents with an unfamiliar recruiter.

Frequently asked questions

Can a recruiter become a people operations specialist without an HR degree?

Yes. Many people ops specialists come from recruiting, operations or admin backgrounds. Employers care more about evidence of onboarding, HRIS and process work than about the subject of your degree. A degree in HR or a related field mainly helps if you pursue CIPM, because it lets you start at a later stage.

Is people operations the same as HR?

Partly. Some companies use "people operations" as a modern name for the whole HR function. Others use it for the operations and systems part of HR, such as onboarding, records, HRIS, payroll inputs and policies, separate from HR business partners and talent acquisition. Read the responsibilities in each ad rather than relying on the title.

Do I need CIPM to work in HR in Nigeria?

For many Nigerian employers, being on the CIPM track or holding membership strengthens an HR application, and you can sit the exams online. For remote roles with foreign companies, CIPM is rarely a formal requirement, and practical evidence usually counts for more. If you mainly want Nigerian employers, starting CIPM early is sensible.

Will I take a pay cut moving from recruitment to people ops?

Sometimes. If you leave a senior recruiter role for a junior people ops role at a new company, your pay may drop. Moving internally or into an onboarding or HR operations role at your current level often avoids that. Commission-heavy recruiting roles can also pay more in good years than salaried people ops roles.

Can I do people operations remotely for a European company from Nigeria?

Yes, when the company hires in Nigeria directly, through an EOR or as contractors, and the role isn't limited to EU or UK residents. Lagos shares working hours with most of Europe, which helps. Check the ad's location and work-authorisation section before applying.

How long does the move from recruitment to people operations usually take?

There's no standard timeline, and it depends on whether you can do people ops work in your current job. A recruiter who takes on onboarding and an HRIS project can have real evidence within three to six months. Someone starting with no access to that work will usually need a bridge role first.

What interview questions should I expect for a people ops role?

Expect scenario questions about onboarding, data accuracy, confidential employee issues and payroll deadlines, plus questions about why you are leaving recruiting. Our people operations interview questions guide has sample answers.

Key takeaways

  • Recruiting covers the front of the employee lifecycle. People ops also covers onboarding, HRIS, payroll inputs, policies, compliance and offboarding.
  • Process discipline, discretion, stakeholder management and hiring data all transfer. Payroll, employment law and HRIS administration usually don't.
  • Bridge roles (internal projects, onboarding, recruiting ops, startup HR generalist, EOR operations) are the most reliable way across.
  • CIPM suits Nigerian employers and can be taken online. SHRM-CP suits US-linked employers but is sat in person at a Prometric centre.
  • Many remote people ops roles are limited by region, so check each ad's eligibility details before applying from Nigeria.
